General rule of thumb is that accession to NATO requires any major outstanding territorial disputes to be resolved, and ending the war doesn't equate to that outcome. Unless Ukraine specifically renounces their claims on their own 'lost' territory, then they will forever have themselves stuck in this limbo

Russia's goals in Ukraine have shifted markedly ( especially after hostemel :marseyxd: ), but a major aim has always been to restrict Ukraine's potential entry into NATO and Russia initiating a frozen conflict with them achieves that, theoretically.

Of course that's the entire reason Zelenskyyyy wants it so badly. I think he recognizes the only way Ukraine can actually "win" this war (rather than a long, drawn-out stalemate) is if it erupts into world war 3 and the actual heavy hitters (read: the united states) get directly involved. He will do anything to antagonize for WW3.

Eh, Ukraine in NATO would be eventually a good idea. They are a big country bordering Russia, they hold a large part of the Black Sea's shore, are one of the few countries with access to the sea that have a navy and they are known arms/munition/military technology producers, even before Russia took Crimea. Besides they'll probably play nice after they join since they need NATO's protection a lot more than most european countries.
