My home rock climbing gym has recently opened up three spots for routesetting apprenticeships. (...) two of those spots were given to white males (...). Mind you, the gym has already 4 white male routesetters.

Or are they just perpetuating the cycle of keeping the sport and their gym centered around white males? I used to go to a gym, and for a while they had only tall, male route setters for their bouldering wall. I pretty much stopped bouldering there, because I couldn’t do much beyond a V2 while I was regularly flashing V4+ outdoors. All their routes were designed for strength and reach, which made them super fun for the tall folks, but having to dyno every single move was exhausting for me, and didn’t have a great variety of techniques for me to practice. Things like that push people away from the sport and the community. Was it maliciously done to exclude women and all climbers who weren’t 6ft+? No, not at all. But it still makes a space less inclusive for other people, even if that wasn’t the intent. Diversity in route setters means diversity in route setting, and makes the gym a better place for everyone. If you aren’t getting diverse applicants, that’s an issue with you and your application process or the job itself. You need to actively recruit diverse candidates, not just hope they’ll wander in your door. You need to make efforts to include people, and make them feel welcome and safe in that space, or you’ll never see increased diversity. (Also gyms need to stop paying people shit wages. If a monthly membership is over $300, and you have thousands of members, you have no excuse to pay $7/hour.) Unless OP’s climbing gym is in an oilfield in North Dakota, I highly doubt that the demographics in the area are 86% white male, 14% other. They need to find a better approach.
